How do we overcome mid-management resistance during a company-wide Agile transformation?
Our leadership has mandated an Agile transformation, but the middle management layer seems to be the biggest bottleneck. They are hesitant to give up their command-and-control authority and feel threatened by the new self-organizing team structure. How can we demonstrate the value of Agile to managers whose traditional roles are being completely redefined by this shift?

Resistance usually stems from a lack of clarity regarding their "new" role. You need to pivot their focus from managing tasks to managing the environment. Instead of assigning work, they should be removing organizational impediments that the teams can't solve themselves. Show them that their value now lies in strategic alignment and employee growth. I’ve found that involving them in "Value Stream Mapping" sessions helps them see the bigger picture and where they fit into the new flow. Once they realize they aren't losing power, but rather gaining a more impactful strategic role, the resistance usually begins to soften significantly.

This is often called the "Frozen Middle" of transformation. Have you tried setting up a dedicated "Agile Leadership" workshop to specifically address their fears and define their new KPIs?

Steven, we actually started those workshops last month. The biggest challenge is still the performance metrics; they are still being judged on individual team output rather than overall value delivery. We are working with HR to change their incentive structures to match the Agile mindset. Addressing the "What's in it for me?" factor is the only way to truly unfreeze that middle layer.

Shift the focus to "Servant Leadership." Managers should see themselves as the support system for the teams, not the task-masters.
